10 key leadership skills for successful cross-functional team management
An organization's cross-functional team provides many benefits and can be a veritable asset in helping to ward off divergent obstacles, that naturally arise in the workplace.
Management is key to determining whether your cross-functional team either delivers on a consistent basis or itself becomes an impediment to its effectiveness. A well organized, transparent and flexible management structure is crucial in ensuring the success of a cross-functional team.
The following represent some key leadership characteristics of a successful cross-functional team.....
a) Effective Organization - To manage a team of such diversity and complexity, you’ll need a system for organizing deadlines, files, notes, data, research, and whatever else you bring to the project.
b) Equally Effective Communication - Without a clear but concise strategy for effective communication, your cross-functional team doesn’t stand a chance. This is the first and most crucial component of your team’s success and should not be taken lightly.
c) Unified Objectives - It is extremely vital that every one of your team members understands the importance of the task(s) at hand. Keep in mind that the responsibilities of the cross-functional team are often in addition to your team members’ already established duties. If they don’t value the cross-functional team’s objective, they won’t put in the time or effort you require. Help them understand why the team’s objectives should matter to them.
d) Clarity of Purpose - When working with a cross-functional team, conflict and misunderstandings that result in a lack of accountability are commonplace.You can prevent potentially frustrating situations by instituting clearly-stated goals and expectations, not only for the team but on an individual level as well.
e) Conflict Resolution - As should be expected, when a team is comprised of people from different functional areas of any organization, you are going to experience some conflict. It’s important to be prepared to handle this naturally-evolving conflict effectively. Many industry experts suggest you provide your cross-functional team with conflict-resolution training before bringing them together.
f) Be Flexible - One of the greatest benefits of a cross-functional team is that it fosters innovation. By bringing several different areas of expertise together into a positively enabling work environment, you’re creating fertile ground for fresh ideas and new, game-changing insights to flourish. To take advantage of these ideas and help the company improve, you must be flexible, open-minded, and allow these opportunities to manifest. The worst thing you can do to your cross-functional team is to stifle it with narrow thinking.
g) Only The Best (OTB) - Before assembling your "A-Team", it is advisable to spend some time defining the team’s goals, while making a list of the strengths and skills required to accomplish those goals. You will then be able to put together the "perfect team" according to your predefined list of required skills and qualifications.
h) Requisite Cohesion - Provide ample opportunities for your team members to get to know each other better through team-building exercises (both indoor and outdoor). This will foster a spirit of mutual trust and engender a unanimity of purpose and direction.
i) BEFA (Build Each For ALL) - It is important to get to know each member of the cross-functional team with a view to ensuring that the sum of each person's individual strengths is commensurate with the PIE (Professional, Intellectual and Emotional) Capacity needed for the team to achieve its defined objectives.
j) Individual Accolades - Even though at the end of the day, it is all about achieving something tangible for the team/organization, remember to acknowledge the contributions of each member of the team towards realizing the desired goal of the project.

Still on Constitutionalism: A wake-up call

Over the past several months, the restructuring debate has understandably been pushed to the front burner with opinions on the issue being as impassioned as they are divided. Expectedly, every Nigerian appears to have an idea on how, when and what to restructure.
That is the way it should be! But, with popular opinion in support of preserving the continued existence of Nigeria as one, united country, attention should be focused on restructuring to strengthen political structures. It is good that the ninth Senate has activated a nationwide debate on securing a people-oriented constitution.
It might not have been top on the agenda when then Head of State, General Sani Abacha, convoked the National Constitutional Conference in 1994, but, little did he know that he had surreptitiously set the country on the path of restructuring. Had death not abridged General Abacha’s plans, it is safe to say that all the hot air over marginalization, more imagined than real, and some of the ills we are grappling with, would have been consigned to history.
Reference here is to stillborn report of the 1994/95 National Constitutional Conference. A review of salient provisions of the report shows that, had it seen the light of day, Nigeria would have transformed from a country of contending ethnic nationalities into a modern nation-state in a matter of thirty years! In a manner of speaking, the Abacha draft is the best effort at constitutionalism since independence in 1960.
Sadly, General Abacha died suddenly after holding the country together for five impossible years. Imperatively, survival instincts demanded that General Abacha be disowned by those who succeeded him. The national emergency then was to heal wounds and woo the aggrieved South-west geo-political zone back into the fold. It was, therefore, expedient for his stopgap successor, General Abdulsalami Abubakar, to distance himself as much as possible. The biggest casualty was the report of Confab ’94.
One of the committees hurriedly assembled by the new administration to explore the way forward was led by an eminent jurist, late Justice Niki Tobi. The Committee appeared to be in a haste to deliver; after all, it had its briefs well spelt out. The Committee took one hasty look at the Abacha Report and dismissed it offhanded as ‘anti-people’. Remarkably, the eminent jurist rationalized the decision to throw away the Abacha document by claiming it was the ‘product of a disputed legitimacy’. In its place, the 1979 constitution was lazily window-dressed and closed shop!
As things stand today, Nigeria continues to grope partly due to the lethargy with which the Abacha document was handled. The nation’s official six geo-political zones remains an enduring legacy of General Abacha. In any case, the zones were meant to be the building blocks for the fundamental changes envisaged by the 1995 draft constitution which made provision for the offices of president, vice president, senate president, house speaker as well as the position of prime minister and deputy prime minister. A five-year single-term for political offices. Public office holders were restricted to a five-year single-term tenure.
The ‘Abacha document’ had something for everybody. Had political exigencies not prevailed on General Abubakar into literally throwing away the baby with the bathwater, Nigeria would, by now, have experimented with the Abacha formula for twenty-two of the ‘thirty-year transition period’ which aim was to ‘promote national cohesion and integration’, after which merit and competence would replace rotation in determining who gets what.
In strict adherence to the principle of rotation envisaged by the Abacha document, at no point in time would any of the six geo-political zones have cause to complain of marginalization since there was always going to be one ‘juicy’ office to be vied for by each of the zones every five years. What this means is that, in 2018, the fifth of the six zones would have produced a president for the country and, by 2023, all six key political offices would have gone round the six geopolitical zones on rotational basis.
Of equal importance is that the unique provision eliminates the incumbency factor and its attendant abuses. Since the draft envisaged its replication at state levels, the president and other principal officers as well as state governors and stand disqualified from standing election for the same office during their five-year single term incumbency!
More than two decades after ‘throwing away the baby with the bath water’, Nigerians are still playing the ostrich instead of sobering up and still living in denial. overgrowing the prejudices of the Abacha era. As a matter of fact, the Abacha document was so comprehensive to have anticipated the untenable and wrong-headed agitations across the country and the hollow talk of marginalization that comes with it. Now, can and, should Nigerians continue to play the ostrich and allow lawlessness to dominate the political scene? Are we to allow a rambunctious few to continue to stampede us and dominate national discourse in the face of quick-fix solutions?
Of course, the talk of dissolving Nigeria is hot air that lacks substance. Yes, there is need to restructure and this should not be mistaken for a breakup as some have been programmed to believe. We need to restructure in a way every section of the country will, at all times, be appropriately represented in governance. The ‘Abacha document’ took care of these and more. The document suggested a five-year single-term for elective posts. To restructure in a way that lawmaking will be inexpensive and effective, the draft made provision for part-time lawmaking!
Of course, Nigeria should restructure in a way that treasury looters will not get dubious clean bills from regular courts or be shielded from prosecution. It may interest Nigerians and their elected representatives that there is no proclamation for the much-abused immunity clause for any public office holder in the Abacha draft for the president and vice president as well as governors and their deputies. The pestiferous eighth Assembly that canvassed for a dubious immunity for its principal officers was not expected to look at the document; it didn’t!
Nigerians should give the thumbs-up to the leadership of the current Senate for taking the bull by the horn. To achieve desired results, Nigerians must begin to look beyond General Abacha and ditch the prejudices that characterized his days. The task ahead may seem insuperable but it is not invincible.
The task will be made easier if we tinker with report of Confab ’95.

The Psychology of Power: A Nigerian Experiment

Power is "the ability to satisfy one's wants through the control of preferences and/or opportunities" [Kuhn, 1963] In writing this particular piece, I intend to delve into the issue of the power of psychology as it relates to the psychology of power. I have always been one to believe that you must claim in other to possess and once you possess, you must establish your position in the scheme of things, through personal conviction and resolve…that can only be sustained by an irrefutable air of palpability, requisite for the maintenance of that ‘power’ you now possess. But now the game has just begun.
Why? Simple, your claim on power must remain forever productive, workable, adaptable, attractive and progressive that inevitably, it begins to shape decisively your ‘domestic’ and ‘foreign’ sphere of operation; and just what do you intend to accomplish by this? Shape your immediate and larger environment of course! As a student of philosophy and psychology, I have always been fascinated by the affinity of westerners for political expediency over morality.
Yes, the end as they say does justify the means. How exactly do you get what you want in the midst of so many competing and sometimes conflicting ideas, philosophies, principles, ideologies and interests. Simple, or is it! The intricacies and complexities of human behavior and nature require more than anything else, the utmost in psychological and emotional aptitude/intelligence when dealing with foe and friend alike. I have always been one to take the approach of figuring out who my friend or foe is so as to better lay out a plan of 'attack' or 'defense' as the case may be. Actually, I believe it is also prudent and advisable to have a 'neutral' strategy as part of one's modus operandi. This then brings us to the issue of The Psychology of Power. What exactly is it and how does it manifest itself. Also, another rather logical question to ask would be how does it manifest itself in a particular setting? Be it politics, relationships or daily life.
I intend to stick with how this phenomenon manifests itself in the ‘political sphere’. Why? Because everything is politics and politics is everything! The ‘Nigerian laboratory’ would seem to serve as a viable medium for such an ‘experiment.’ In doing this, I will stick primarily to the three main nationalities, HausaFulani, Igbo and Yoruba that for all intents and purposes have dominated the Nigerian political landscape (albeit to varying degrees) for close to a hundred years! For close to 50 of Nigeria’s 61 years of independence, the Hausa-Fulani (through their leadership apparatus) have ruled Nigeria (note that I said ruled and not led).
Why where they able to do this? Simple. They incorporated another formidable Nigerian sectional interest (the middle-belt, comprising the Tiv and others) into their fold, as they, and not the Hausa-Fulani possessed (at least at the time) the skilled military personnel (mostly combatant) requisite for the control of their immediate and larger environment. Thus the theory of the ‘monolithic north’ was sold to the rest of the country (the south) and rehashed (rather successfully) along with the much-vaunted ‘indivisibility of Nigeria’, to the Yoruba towards a ‘successful’ prosecution of the bloody civil war. The truth is, the north (the Hausa-Fulani in particular) saw the defeat of Biafra as the defeat of the whole south. That, however was where they were wrong! That, without question has been the bane of the Hausa-Fulani political set-up till today. The north mistook power gained through military conquest for real power.
They also failed to take into cognizance the political wizardry of Chief Obafemi Awolowo in not getting the Yoruba dragged into a war they were not ready for…thereby positioning the Yoruba to be in a unique position politically once the war was over. Chief Awolowo knew from the onset that the decks were stacked against the south in the event of a military conflict. He had worked so hard and was continuing to work tirelessly to position the Yoruba through education, commerce, technology and industry, the true hallmarks of power…real power that is! He was therefore not going to let the inordinate and misguided ambition of a neophyte like Ojukwu, lead to the destruction of everything he had worked so hard to build.
One could therefore say that the late Yoruba sage and tactician chose political expediency over 'morality' when it came to the survival of his people (since most Igbo claim till today he left them high and dry by not going along with the east at the time). The north also underestimated the will and resilience of the Igbo people. It is amazing, even till today how quickly the Ndigbo recovered from a devastation of such magnitude, as was the Nigerian civil war. They (the Igbo) however had no choice. It was either grow from the ashes or die! And grow from the ashes they did!
The recovery of the Igbo (no doubt due to their ingenuity and adaptive nature) was more than facilitated and enabled on the one hand by the infrastructure and institutions Chief Awolowo had built in the old western region (talk about an irony of all ironies), and on the other by the hospitable nature of the Yoruba towards their brethren from the east; as the north for the most part still harbored intense hostility towards them for the events leading up to and during the civil war. Politically however, the Igbo were in a state of flux and have been ever since. With the end of the civil war, the stage was now set for the power play to begin.
The north, either as a result of a lack of political sophistication or plain lack of foresight, rather than seize the opportunity presented by their 'ascension to power', instead bungled the opportunity. An opportunity that will never come their way again…at least not the way they had it for 50 years! Not only did they not influence their larger environment, their claim on power (the military and a moribund aristocracy) was unattractive, unworkable, utterly unproductive and so regressive that it was unable to influence its own immediate environment…hence the abject poverty in the north and the resultant relative backwardness in comparison to the south. To make matters worse, their descent into the abyss of religious bigotry might yet prove to be the final nail in the coffin regarding the political and economic future of the north.
On the other hand, while the northern power structure persisted with its defective plundercracy (in cahoots with quite a few individuals of questionable character and integrity in the south, the southwest in particular, of course), the sense of adventure that had always been part of the southern psyche, continued to manifest itself by way of greater accomplishments in the fields of education, the arts, sciences, business and industry. The reasoning (and quite a proven one at that) being as Sir Francis Bacon once said, ‘knowledge is power.’ This is why real power will never reside in the north! The capital of Nigeria can be moved to Gusau for all they want, it will never improve the lot of the average northerner in as much as the mentality of the leadership structure in the north remains the same.
As the example of the American (Ashkenazi) Jews has shown and continues to show, a good head is a function of a developed mind…and a developed mind will forever be a veritable source of innovation and creativity, the indisputable hallmarks of true and sustainable growth; it is he who values and encourages such a concept that inevitably is able to influence his immediate and larger environment. The American Jews make up only 3% of the American population but control the entertainment industry, the law and medical professions, business (in particular banking) and industry…the list goes on. Mind you, the U.S. has never had a Jewish president!
The stage, I believe is set for a politics of coalitions in the Nigerian political arena…coalitions that will be shaped by the pervading north-south dichotomy. The bottom line…control and manage your resources (both human and natural) in addition to your immediate environment, and you will unquestionably influence the larger environment. Also, it is imperative that political expediency be your guiding principle when deciding who to align yourself with...remember, no one can go it alone! Hence, when you align yourself with a group, they must have something tangible, workable and complimentary to bring to the table. Shared (but workable) interests, principles and ideals are without question the recipe for true growth and development.
